Work Environment, Career Development, and Turnover Intention Among Academic Staff in Selected Private Universities in Southwest, Nigeria

Abstract

Academic staff remain the backbone of every university system. But retaining academic staff has become increasingly difficult in many private universities. This may be due to the twin influence of the work environment and career development. This study explores the relationship between the work environment and career development and turnover intention among academic staff in selected private universities in Southwest Nigeria. A cross-sectional research design was adopted in this study. The target population consists of all academic staff in the selected private twelve (12) universities in six (6) South-west. Cochran’s modified sample size formula for finite populations was applied to determine a sample size of 441 from a population of 2820. Data was collected from primary sources using a structured questionnaire. Descriptive statistics and inferential statistics were used for data analysis. Result of the findings show that work environment has a positive but weak relationship between and turnover intention (r = .280, N= 420, p =.000). It also shows a moderate positive relationship between career development and turnover intention (r = .554, N= 420, p =.000). The regression analysis show that work environment has a negative but significant effect on turnover intention (B = -0.112, t = -2.618, p = .009) while career development shows a positive and significant effect (B = 0.605, t = 14.101, p = .000). The study concluded that the work environment contributes to turnover intention, providing the necessary support and conditions for staff decision-making, although its influence is less pronounced compared to career development factors. The study recommends, among other things, that retention strategies be developed to address career aspirations, recognition, and professional growth, thereby mitigating turnover intentions
