Green HRM Practices, Organizational Innovation, and Environmental Performance: Evidence from the Downstream Petroleum Sector in Bonny, Rivers State, Nigeria

Osho, Olayinka Kayode

Abstract

As the global imperative for ecological sustainability intensifies, organizations operating in high-impact industrial sectors face mounting pressure to integrate environmental responsibility into their core management systems, including human resource management. Green Human Resource Management (Green HRM) the alignment of HR policies and practices with environmental objectives has emerged as a critical strategic mechanism through which firms can cultivate environmentally conscious organizational cultures, stimulate green innovation, and improve measurable environmental performance outcomes. In Nigeria's downstream petroleum sector, where the environmental consequences of operations are severe and the regulatory and community scrutiny of corporate environmental conduct is intensifying, the adoption of Green HRM represents both an ethical imperative and a strategic organizational priority. This study investigates the effect of Green HRM practices on organizational innovation and environmental performance in the downstream petroleum sector in Bonny, Rivers State, examining three specific dimensions: green employee involvement, green training and development, and green performance appraisal. Anchored in Natural Resource-Based View Theory and Institutional Theory, the study adopted a cross-sectional survey design. Primary data were obtained from 238 employees and HR professionals across three downstream petroleum firms in Bonny through a validated structured questionnaire. Simple linear regression was employed to test three null hypotheses. Findings reveal that green employee involvement (β = 0.498, R2 = 0.331, p < 0.001), green training and development (β = 0.527, R2 = 0.357, p < 0.001), and green performance appraisal (β = 0.511, R2 = 0.342, p < 0.001) each exert statistically significant positive effects on organizational innovation and environmental performance. The study provides empirical evidence for the strategic value of institutionalizing Green HRM in the Nigerian downstream petroleum sector and contributes to the growing scholarship on sustainable management in developing economy industrial contexts.
