Impact of Artificial Intelligence Adoption on Worker Commitment in Nigeria

Abstract

Artificial Intelligence (AI) has emerged as a transformative technology that is reshaping organizational operations, workforce management, and the future of work across the globe. In Nigeria, the adoption of AI is gradually expanding across sectors such as banking, telecommunications, healthcare, education, manufacturing, agriculture, and public administration, driven by increasing digital transformation initiatives and government policies aimed at fostering innovation and economic development. While AI adoption offers numerous organizational benefits, including enhanced productivity, improved decision-making, operational efficiency, and service delivery, it also raises concerns regarding its implications for employee attitudes and workplace behaviour, particularly worker commitment. This paper provides a theoretical examination of the relationship between Artificial Intelligence adoption and worker commitment in Nigeria. Drawing on an extensive review of contemporary literature, the study explores how AI adoption influences employees' affective, continuance, and normative commitment. The paper adopts the Technology Acceptance Model as the primary theoretical framework, complemented by Social Exchange Theory and Organizational Support Theory to explain how employees' perceptions of AI, reciprocal employer–employee relationships, and organizational support shape worker commitment during technological transformation. The review reveals that AI adoption can enhance worker commitment by reducing routine workloads, improving decision-making, promoting innovation, facilitating flexible work arrangements, and creating opportunities for continuous learning and career development. Conversely, poorly managed AI implementation may generate technological anxiety, fear of job displacement, work intensification, reduced autonomy, and lower organizational commitment. The paper concludes that the effect of AI on worker commitment depends largely on organizational support, leadership, employee participation, communication, and continuous reskilling initiatives. It recommends that Nigerian organizations adopt human-centred AI implementation strategies that balance technological innovation with employee development, ethical governance, and inclusive change management to achieve sustainable organizational performance and a committed workforce.
