Job Satisfaction and Organizational Performance of Construction Companies in Rivers State

Abstract

This study investigates the relationship between job satisfaction and organizational performance in construction companies operating in Rivers State, Nigeria. Despite the critical importance of workforce satisfaction for organizational success, limited empirical evidence exists regarding this relationship in the Nigerian construction sector, particularly in Rivers State. Using a cross- sectional survey design, data were collected from 320 employees across 45 construction companies through structured questionnaires. Multiple regression analysis examined relationships between three job satisfaction dimensions (work content satisfaction, compensation satisfaction, and work environment satisfaction) and organizational performance. Results reveal significant positive relationships between all three satisfaction dimensions and organizational performance, with the combined model explaining 71.3% of performance variance (R2 = 0.713, F = 261.84, p < 0.001). Work content satisfaction showed the strongest effect (? = 0.382, p < 0.001), followed by compensation satisfaction (? = 0.286, p < 0.001) and work environment satisfaction (? = 0.245, p < 0.001). The findings demonstrate that construction companies prioritizing employee satisfaction achieve superior organizational performance through enhanced productivity, quality delivery, innovation, and competitive advantage. The study concludes that job satisfaction constitutes a strategic determinant of organizational success in the construction industry. Recommendations include developing comprehensive satisfaction enhancement programs, improving compensation systems, enriching job designs, optimizing work environments, and institutionalizing employee feedback mechanisms.
