Relational Inclusivity: A Framework for Driving Organizational Performances

Ohaechesi, Ngozi Anthonia PhD, Professor Loveday Okere, Dumo Nkesi Opara PhD

Abstract

This paper presents a comprehensive conceptual framework for understanding and operationalizing relational inclusivity within organizational contexts. While traditional diversity and inclusion (D&I) initiatives have largely concentrated on increasing demographic representation—such as gender, race, or age—this framework shifts the focus toward the relational and experiential aspects of inclusion. Relational inclusivity emphasizes the quality of interpersonal relationships, everyday interactions, and social dynamics that shape an organization's culture. It highlights the importance of cultivating environments characterized by trust, empathy, mutual respect, psychological safety, and authentic appreciation of diverse identities and viewpoints. Drawing from interdisciplinary theories in organizational behavior, social psychology, and inclusive leadership, this paper identifies the foundational principles and core dimensions of relational inclusivity, including emotional intelligence, active listening, equitable dialogue, and inclusive communication. By moving beyond surface-level metrics, relational inclusivity seeks to embed inclusion into the lived experiences of individuals at all organizational levels. The framework outlined in this study underscores the potential of relational inclusivity to drive positive organizational outcomes, such as improved employee engagement, stronger collaboration, increased innovation, and enhanced overall performance. The paper also provides actionable strategies for leaders and practitioners aiming to foster relational inclusivity, including practices like inclusive feedback mechanisms, relationship-centered leadership training, and team-building approaches grounded in equity and respect. Finally, the study outlines a research agenda for future empirical investigation, offering recommendations for how scholars can further examine and refine the concept. By centering human connection, this work
