Leadership and Employee Performance in Tertiary Institutions in Nigeria. A Study of the Rivers State University, 2015-2025

Abstract

Leadership quality and employee performance are central determinants of institutional effectiveness in Nigerian tertiary education, yet empirical evidence on their relationship within state-owned universities remains sparse. This study examined the impact of leadership on employee performance at Rivers State University, Port Harcourt, for the period 2015 to 2025. Anchored on Transformational Leadership Theory and Bureaucratic Management Theory, the study adopted a descriptive survey research design. The population comprised 3,435 full-time staff, from which 358 respondents were drawn using stratified random sampling based on the Taro Yamane formula. Primary data were collected using the Leadership and Employee Performance Questionnaire , a 32-item instrument validated for content, construct, and face validity and found to be highly reliable (Cronbach’s α = 0.918). Descriptive statistics and Pearson’s product-moment correlation coefficient were used to answer research questions and test four null hypotheses at the 0.05 level of significance. The results revealed that employee performance was significantly and positively related to transformational leadership (r = 0.614, p < 0.01), communication effectiveness (r = 0.596, p < 0.01), employee empowerment (r = 0.573, p < 0.01), and bureaucratic leadership (r = 0.287, p < 0.01). Bureaucratic leadership recorded the highest grand mean (M = 3.13) while employee empowerment recorded the lowest (M = 2.68), indicating that the dimensions most strongly associated with performance are currently least developed at RSU. The study recommended that RSU establish a comprehensive transformational leadership development programme targeting inspirational motivation, intellectual stimulation, individualized consideration, and idealized influence across all administrative levels. The study also recommended targeted empowerment initiatives — including decentralization of decision-making, improved resource provision, and institutionalized recognition practices — to address the critical gap between empowerment’s importance for performance (r = 0.573) and its present underdevelopment (M = 2.68).
